Inclusion In Practice

Representation requires visible commitment and practical routes into organisations. For LGBT recruitment, inclusion must be credible in the vacancy journey, not rest on a Pride image or policy alone.

UK evidence needs careful handling. The Office for National Statistics’ 2021 Census analysis for England and Wales found employment percentages differed by sexual orientation, but a single census point is not a current recruitment benchmark.

Start with what the employer controls. Check whether the advert uses clear, respectful language, explains selection stages and names a safe contact for questions or adjustments. Review whether recruiters know how to handle identity related information confidentially. Do not ask candidates to disclose sexual orientation as a condition of applying, and do not infer identity from names, networks or appearance.

For a campaign, record channels and dates, advert versions, application routes and available stage outcomes. If voluntary equality data is collected, explain its purpose, keep it separate from selection decisions where appropriate, and report response rates and limitations. Compare like roles only.

Visible commitment needs accountability. Ask who checks whether the candidate experience matches the organisation’s stated values, and what happens when it does not.

Acas guidance recognises that employers may use outreach to address underrepresentation, while requiring care to avoid unlawful discrimination. A specialist LGBT focused route can therefore be considered as an additional channel, with a clear objective and fair selection process.

Use this as a reason to audit the process, not to infer candidate identities or preferences.

Staff networks can review vacancy materials, but candidates should never be expected to disclose identity or speak for an entire community during the selection process.

LGBT Equality and Ethnic Jobsite may be included in that test alongside the ATS and established suppliers.

Can you show how an LGBT candidate would see your inclusion commitment reflected in a live vacancy?
